Faculty incentive and reward factors relevant to the development and implementation of computer-assisted instruction materials in a medical school environment

Abstract
The purpose of this study was to develop recommendations for faculty incentives and rewards at The Ohio State University College of Medicine that would encourage faculty to develop computer-assisted instruction materials. The major research questions being investigated included: what incentives and rewards are perceived as being effective in encouraging faculty to develop computer-assisted instruction (CAI) materials; are there significant differences of opinion between administrators, faculty authors of CAI, and faculty non-authors of CAI; and is there a consensus of opinion regarding incentives and rewards?
The study concentrated on extrinsic rewards. The sample consisted of 40 faculty who had previously authored CAI materials, 40 faculty who never authored CAI and 40 administrators. A three-round modified Delphi surveying technique was used to collect participant opinions.
The highest rated incentive/rewards included: promotion and tenure credit for development of CAI; locating microcomputers in faculty offices; reducing teaching, research and service loads for faculty involved in development of CAI; paying royalties to faculty; providing instructional design and programming support staff; and copyrighting CAI materials in the author's name. Equally important, the lowest rated items included: university copyright of CAI; college copyright of CAI; and royalties paid to the college.
The study results indicated that faculty and administrators are in agreement about the effectiveness of incentives and rewards to encourage faculty to develop CAI with statistically significant differences occurring at less than what would be expected by chance. Interrater reliability for the total sample on the third round was 0.968 suggesting that the instrument was very consistent. The Delphi procedure did work toward achieving consensus.
Additional study of the promotion and tenure issue was suggested. A mini-sabbatical program for local faculty and a CAI research and development grant program were recommended as new initiatives that would address multiple incentives and rewards. Institutional support of faculty involved in CAI development was suggested and faculty income and control issues were recommended.
