Using George Homans's Social Exchange Theory, this article delineates critical factors that catalyze the attrition and retention of faculty across 11 high-research or Research 2 historically Black colleges and universities (HBCUs). Data from this study emerged from a larger quantitative study that examined the experiences of faculty who worked at one of the 11 Research 2 HBCUs from 2006 to 2020. This article contains only the qualitative data that resulted from a one-on-one in-depth interview that participants engaged in with members of the research team of the larger grant-funded project. The purpose of this interview was not only to understand more about faculty's experience at HBCUs but also to gain deeper insight into factors that prompted their retention and, in some cases, necessitated the attrition. This study concludes with implications and recommendations to help HBCUs, specifically those that are research institutions, to better retain faculty.
